We received excellent value in terms of insights and strategies for improving manager effectiveness.

As President & CEO of The Royal, I was pleased that we were able to participate in the Effective Managers / Telfer School of Business research. In return for an investment of 20 – 30 minutes for each manager to complete the survey form, we received a detailed report that gave us significant insights into our situation. As a follow-up, we had Dwight Mihalicz come in to meet with our executive team, and then again with our senior managers. We received excellent value in terms of insights and strategies for improving manager effectiveness.

I have been very pleased with the support Dwight has provided to The Royal in regards to Management Effectiveness and Cross Functional Relationships. Dwight has a very non-intrusive approach in getting to the heart of the issues. He facilitated focus group sessions with hospital managers that brought to light that we were no different than many other organizations. Accountability and Authority clarity is key to ensuring that initiatives move forward. When everyone clearly understands their role and the role of the key stakeholders, working relationships are improved and productivity is increased. I am looking forward to working with Dwight on the next step of our project.

Dwight’s flexibility and adaptability working with our internal resource team made us feel like he was working with us in an office down the hall. That’s a rare feeling when working with external experts. His blueprints have assisted our organization in moving forward through those tricky and challenging pathways known as Change Management and Effective Points of Accountability®.

Our company was experiencing some difficulties with how our various internal functional units worked together, and we needed help. Dwight and his Effective Managers structured methodology really got ZCL started down a path towards improvement in this vitally important area. From the very early stages of working with Dwight on this project, starting with the ability to benchmark our company against a vast database using an employee survey approach, we immediately began experiencing the benefits of better cross-functional working relationships and accountabilities. We are excited to continue on our journey of continuous improvement as we build out the Effective Managers concepts of accountability throughout every level of our organization.

One area that I really enjoyed working with Dwight on was the implementation. Dwight did an excellent job of providing support and guidance throughout the process.

I have worked with Dwight on three separate projects, the first as a member of the implementation team and the next two as the project sponsor. I truly believe in the principles of Effective Point of Accountability® and that the most important relationship in any organization is the one between a manager and his direct report. If this relationship isn’t working, regardless of the level in the organization, the entire organization feels it in one way or another. One area that I really enjoyed working with Dwight on was the implementation. Dwight did an excellent job of providing support and guidance throughout the process. He was extremely flexible and made sure my implementation team had all of the tools and support they needed to be successful. Dwight was always available should I need support or want to discuss a challenge I was facing.

Dwight is very knowledgeable, capable and flexible, and was able to integrate his systematic methods into our own approaches

Dwight and I met when we were both directors of the Board of CMC-Global (the International Council of Management Consulting Institutes). I was very impressed with Dwight and the methodology that he was developing to launch the company Effective Managers™. We stayed in touch as I felt he would be able to help me make my business ventures more successful. As we neared completion of ShowDC, a large mall and entertainment complex in Bangkok, I knew the time was right. I set up a call with Dwight and told him: “We have built the car, now we need to learn how to drive the car”. On very short notice Dwight travelled to Bangkok to spend five weeks with us to help us with our organization structure, and to put the managerial leadership systems in place. Dwight is very knowledgeable, capable and flexible. He was able to provide us with excellent advice. He was able to integrate his systematic methods into our own approaches to help us better our success. (See the case study of our work here.)

Dwight is the consummate professional in all that he does and most recently I had the pleasure of witnessing firsthand his skills as a facilitator in a workshop environment. Not only was his workshop prepared with precision, his delivery was impeccable – he knows his stuff, engages the audience and kept things moving with appropriate pace and flow. Dwight did not disappoint and his workshop was well received by the executives in the audience – I would highly recommend him for your next workshop.

The Manager Effectiveness Assessment Report provided an in-depth analysis of the responses to 94 survey questions. Differentiating between Felt Accountability and Clarity of Accountability was our eureka moment as we then explored whether managers felt accountable for the right things. Additionally, it brought light to the issue of balancing managerial work with only the work the individual can do at their level. This is often a struggle for smaller organizations that have gaps in the organizational hierarchy. Keeping the Effective Point of Accountability® (EPA) top of mind forces us to intentionally seek clarity of accountability for improved work flow and decreased role conflict.

The survey results were very helpful. We recognized ourselves and various departments in the feedback from the survey, and gained some insights into underlying drivers. High felt accountability and teamwork are indeed part of our culture, but the survey also prompted us to examine our formal processes and role definitions. Some of our teams have undertaken process mapping and improvement as a result.

The Effective Managers Survey is a very comprehensive yet practical tool that will help us to focus on the areas of the organization that will assist our overall management team to become more effective and engaged. Dwight’s approach to administering the survey is respectful and strategic. This survey will help us map our strategies for the next 3 to 5 years, with regular check-ins. I am very pleased that we decided to move forward with this important tool and I would recommend it to any CEO who wishes to take the pulse and engage all levels of management.

All of Peak of the Market’s managers participated in the Effective Managers survey. When we received the very detailed report, I wasn’t surprised by many of the observations about our team. However, several areas were highlighted that we did not realize were as large an issue as there were. The survey report enabled us to zero in on areas of concern and build further on our strengths.

The results of the survey were very illuminating, particularly regarding the flow of work and the high levels of dependencies between our internal teams.

Calian participated in the Effective Managers Survey in late fall of 2013. The results of the survey were very illuminating, particularly regarding the flow of work and the high levels of dependencies between our internal teams. The results helped us to:
  • ensure that we involve the right individuals in projects and process improvement,
  • understand the difference between felt accountabilities and actual accountabilities,
  • more clearly define an individual employee’s area of accountability through the roll out of a new performance development program and establishment of key goals which align with our corporate goals,
  • clarify deliverables and ensure that what employees “feel” they are accountable for are aligned with their manager’s,
  • reduce the lack of clarity that was creating conflict within our organization.

With this information, we are more confident and take the time to ensure that what we develop as an organization helps to increase and support manager effectiveness rather than unknowingly create barriers to effectiveness. Thank you, Dwight, for your support and insight!

Lynn Stevens
Vice President Human Resources, Calian
